when looking at existing teams. What do you look at to identify where to go in recruiting and whether a potential recruit then is a good fit for that specific team?

If I understand your question correctly, you’re asking – how do you know which gaps you’re trying to fill on a team, and how do you then know if a person is a good fit to fill those gaps?

I try to understand the current state of the business/team, where they want to go, what they need to do in order to get there, and then identify the gaps that need to be filled in terms of skills, personality, and responsibilities/goals.

I make sure the interview plan will test for those skills, personality traits, and goals. Often, a sample work project is a good way to test for this – basically ‘we need someone who can do X’ – so give a candidate a task that enables them to demonstrate X.
