对外岗位KPI，直接结果导向，内部岗位比如技术什么的可能就要按照阶段性milestone拆分了，就是该直接的地方一点要直接挂钩。

4. 我觉得一定要互相合作的人有更多交集或者沟通，信任的建立越完善，沟通和配合效率越高，会越彼此互补，比如定期大家集中在一个地方封闭开发，或者因为一些活动聚合在一起团建，都非常有帮助。

我个人的一些实践或者经验是： 1. 多用工具，比如notion，notion calender，g suite等协同工具，简化沟通和信息同步复杂度，降低不必要的会和不必要的沟通，因为多数时候沟通的信息可能如果彼此高效的能快速看到，是更好的方式。 2. 任务到人，所有task拆分都有明确的人，层层递进，正所谓支部建在连队上一个意思，没有明确的责任人就没有明确的deadline。尤其是行情变化和分布式办公带来的信任缺失和沟通不彻底。 3. 我个人比较反感OKR，但也看团队规模和阶段，早期团队不建议过度用类似OKR这样的指标，会跟不上变化然后反复花时间在调整KR和对齐KR上，不要过早的吃了大公司的病。
